Overview

A Leading Civil Engineering and Building Construction Company in Kuwait partnered with Phi Management to establish a robust Performance Management System designed to monitor and measure employee performance at all levels of the organisation.

To develop the system, Phi Management collaborated with the senior leadership team to create a comprehensive Core and Leadership Competencies Framework. This framework served as the foundation for performance management and other critical processes, including learning needs analyses and the design of assessment centres with tools aligned to each leadership competency. The project was executed in three phases:

  1. Developing the Competencies Framework,
  2. Designing the Performance Management Form and Guide, and
  3. Conducting training sessions to introduce the framework and guide employees through the Performance Management process.

This systematic approach ensured the organisation could effectively align employee development with strategic goals.

 

The Execution

Phi Management adopted a scientific approach, conducting multiple focus groups with the executive leadership team to ensure the competency framework aligned fully with the organisation’s strategic objectives. The resulting comprehensive framework, structured across four proficiency levels, became the cornerstone of the Performance Management programme developed by Phi Management’s Organisation Transformation (OT) Team.

The three-phase project, completed within three months, involved extensive focus group meetings at each stage to ensure high levels of involvement and alignment in developing both the competency framework and the Performance Management System.

Once the system was finalised, Phi Management organised a series of two-hour training sessions for 300 employees across all levels of the organisation. These sessions provided an in-depth walkthrough of the Performance Management form and included practical exercises on rating competencies, ensuring employees were well-prepared to implement the new system effectively within their teams.

The Value

The implementation of the Performance Management System has enabled the organisation to foster a high-performance culture by aligning KPIs and KJRs with its growth strategy in the region. It has also provided a structured framework for leaders to cascade the company’s vision, monitor employee performance, and identify individual and organisational learning needs mapped to the newly established competencies.
